The Effect of Abusive Supervision on Cyberloafing according to the Role of Emotional Exhaustion, Negative Reciprocity Beliefs and Moral Disengagement
The aim of current study was to investigate the effect of abusive supervision on cyberloafing with the mediation of emotional exhaustion and the moderating role of negative reciprocity beliefs and moral disengagement in Shiraz University of Medical Sciences.
The present study was applied in terms of purpose and descriptive-correlation in nature, and its statistical population was staff of Shiraz University of Medical Sciences (400 people), of which 196 people were selected through simple random sampling. The collection tools of the current research was standard questionnaires, that reliability was confirmed by Cronbach's alpha coefficient method with 93.4%, and the divergent and convergent validity of the measurement model was confirmed and the hypotheses were tested with the structural equation modeling technique and Smart PLS3 software.
The findings of this research showed that abusive supervision has a positive and significant effect on cyberloafing both directly and through the mediating variable of emotional exhaustion; Also, it was found that negative reciprocity beliefs and moral disengagement play a moderating role in the relationship between abusive supervision and cyberloafing.
The results of this research showed that if managers deal abused with their employees, the stress and mental pressure in the employees will increase and this will cause emotional exhaustion in employees and they will go towards deviant behaviors such as cyberloafing and if the employees have retaliatory behavior with their negative reciprocity beliefs, or are indifferent to ethics, the influence of supervisors' abusive supervision on the deviant behaviors of employees at workplace will be strengthened and ultimately the productivity of the organization will decrease.
